본 연구의 목적은 아동양육시설 남성 생활지도원의 직무경험을 현상학적 연구방법을 통해 심층적으로 파악하는 것이다. 이를 위하여 아동양육시설 남성 생활지도원 10명을 연구참여자로 선정하여심층면담을 수행하였고, 직무환경이라는 맥락 속에서 남성 생활지도원이 어떠한 본질적 경험을 하고있는지를 이해하고자 하였다. 수집한 자료는 Giorgi의 현상학적 연구방법을 토대로 분석하여 연구참여자의 직무경험에 대한 구성요소를 도출하였다. 분석결과, 본 연구의 중심의미는 〈몇 안 되는 남자라 어정쩡해도, ‘빛과 소금’처럼 소중함〉, 〈늘 같은 곳을 바라보지 않아도, 동료들과 말없이 서로이해함〉, 〈남자로서 자격지심이 느껴져도, 아버지처럼 아이들을 지킴〉, 〈아등바등 고되지만, 아이들 변화에 뿌듯함〉, 〈때론 멀게 느껴지지만, 아이들 속에서 ‘나’를 발견함〉, 〈불안함에 흔들리는미래에도, 아이들과 가족으로 존재하고픔〉인 것으로 밝혀졌다. 본질적인 주제는 《뫼비우스의 띠 위를 걸어가듯 끊임없이 ‘어두움’과 ‘밝음’을 오고 감》인 것으로 나타났다. 연구참여자들의 직무경험에서는 생활지도원으로서의 ‘보편성’과 함께 남성 생활지도원만의 ‘고유성’이 함께 드러났고, 이들은 그속에서 ‘긍정성’과 ‘부정성’의 양극단을 부단히 오고가는 모습이었다. 이들이 경험하는 ‘부정성’은 외부로부터 투영된 성별 고정관념에 의한 편향적 역할기대에서 기인하는 것이 더 많았고, 아동돌봄서비스 제공자로서 경험하는 ‘긍정성’을 통해 이를 상쇄시켜가는 모습이었다. 하지만 그와 같은 ‘긍정성’ 은 ‘부정성’과 만나고, ‘부정성’이 다시 ‘긍정성’으로 이어지는 연쇄적 과정으로 귀결되고 있었다. 연구결과를 토대로 아동양육시설 남성 생활지도원에 대한 사회적 인식개선 및 양성평등한 직업환경 조성의 필요성과 함께, 아동복지증진 측면에서도 직업안정성 증대가 시급함을 제언하였다. This study aims to understand job experiences of male caretakers in child residential institutions, in depth through a phenomenological research method. For this purpose, 10 male caretakers working in child residential institutions were selected as research participants to conduct in-depth interviews, and in the context of their job environment, an understanding of the essential experiences as male caretakers was attempted. The collected data were analyzed based on Giorgi’s phenomenological approach, and components of the research participants’ job experiences were drawn. As a result of the analysis, the compositional elements in this study turned out as follows: 〈In spite of an equivocal position as minorities, being precious as ‘light and salt’〉, 〈Understanding each other without saying a word with colleagues, though not always looking at the same direction〉, 〈Despite inferiority complex as a man, taking care of children like their father〉, 〈Struggling with difficulty, but feeling great about changes in children〉, 〈Finding ‘myself’ in the children, sometimes feeling somewhat distant, though〉 and 〈In spite of the future shaken by anxiety, wanting to be a family with children〉. The fundamental theme was 《Like walking on a Möbius strip, oscillating continuously between ‘darkness’ and ‘brightness’》. In these people’s job experiences, male caretakers’ ‘indigenousness’ appeared along with ‘universality’ as caretakers, in which research participants were coming and going constantly between both extremes of ‘positivity’ and ‘negativity’. ‘Negativity’ they experienced, rather, came from biased role expectations by the gender stereotype projected from the outside, and they were offsetting this through the ‘positivity’ they experienced as child care service providers. Nevertheless, such ‘positivity’ resulted in a sequential process in which it came across ‘negativity’, and vice versa. Based on the research results, this study proposed the urgency of the promotion of job stability as well as the improvement of social recognition about caretakers at child residential institutions and the creation of a gender-equal job environment.
