초록

본 연구의 목적은 우리나라 사회복지조직에 가장 많이 형성되어 있는 ‘집단문화’와 ‘조직시민행동’사이에서 ‘정서적 조직몰입’과 ‘직무만족’의 매개효과를 검증하는데 있다. 연구대상은 대구·경북·부산지역에 소재한 사회복지조직 구성원 394명으로 하였으며, 자료는 자기보고식 설문지를 활용하여 수집하였다. 매개효과를 검증하기 위해 구조방정식 모형을 사용하였다. 연구결과 중요한 사항은 다음과 같다. 첫째, 사회복지조직 구성원이 지각한 ‘집단문화’ 수준은 ‘조직시민행동’에 직접적인 영향을 미치지 않는 것으로 나타났다. 둘째, 사회복지조직 구성원의 조직시민행동에 통계적으로 유의한 영향을 미치는 경로는 ‘집단문화 → 정서적 조직몰입 → 조직시민행동’, ‘집단문화 → 직무만족 → 조직시민행동’, 그리고 ‘집단문화 → 정서적 조직몰입 → 직무만족 → 조직시민행동’인 것으로 나타났다. 셋째, ‘정서적 조직몰입’과 ‘직무만족’은 ‘집단문화’와 ‘조직시민행동’ 사이에서 ‘완전매개’ 역할을 하는 것으로 나타났다. 이는 ‘정서적 조직몰입’과 ‘직무만족’이 ‘집단문화’와 ‘조직시민행동’을 연결해 주는 가교(架橋)역할을 하고 있음을 말해 주고 있다. ‘집단문화’와 ‘조직시민행동’ 사이에서 ‘정서적 조직몰입’과 ‘직무만족’의 매개 효과를 비교해 보면 ‘정서적 조직몰입’이 ‘직무만족’ 보다 매개효과가 더 큰 것으로 나타났다.;The purpose of this study is to investigate the mediating effect of affective organizational commitment and job satisfaction on the relationships between perceived level of employees on group culture prevailed in social welfare organizations and OCB. The subjects of this study were 394 employees working at 79 social welfare organizations in Young-nam area. The four variables: group culture, affective organizational commitment, job satisfaction, and OCB were measured by self-report questionnaires. In addition, this study adopted structural equation model analysis to investigate the mediating effect of affective organizational commitment and job satisfaction. Main results are as follows: First, group culture’s level perceived by social welfare organization’s employees has not direct effected on OCB. Second, this study found the three significant paths impacting on OCB. They were ‘group culture → affective organizational commitment → OCB’, ‘group culture → affective organizational commitment → job satisfaction → OCB’, and ‘group culture → job satisfaction → OCB’. Finally, affective organizational commitment and job satisfaction on the relationship between group culture and OCB have played a full mediating role. Based on these empirical findings, this study discussed some implications for enhancing OCB of employees.
