최근 의료환경의 악화와 투자여력의 한계, 그리고 환자들의 대형병원 쏠림현상으로 재정압박을 받고 있는 지방 중소 의료기관은 생존과 경쟁력을 확보하기 위한 전략적 방안모색이 요구된다. 노동집약적인 의료 기관의 특성상 다른 조직에 비해 고객접점 종사자들(customer contact employees)의 서비스 지향 시민행동은 병원조직의 잠재력과 경쟁력에 직접적인 영향을 미친다. 그동안 의료기관 종사자들의 대고객 서비스 강화를 위한 많은 연구가 있었지만 종사자들의 서비스 지향 시민행동의 영향변인으로 임파워링 리더십과 핵심자기평가 등과 같은 심리적 주인의식(psychological ownership)을 자극할 수 있는 변인들과의 연관성에 대한 연구는 별로 없는 실정이다. 본 연구는 고객접점 위치에 있는 종사자들 스스로 외부의 지시나 통제와는 상관없이 근본적인 자기통제 시스템을 자극할 수 있는 임파워링 리더십과 핵심자기평가가 서비스 지향 시민행동 의지의 중요한 영향변인으로 작용할 것이라는 가정하에 지방 중소 의료기관에 근무하는 접객 종사자(간호사 및 원무과 직원 등)들을 대상으로 이들 변인들간의 구조적 관계를 경험적으로 분석하는 데 목적이 있다. 분석 결과, 임파워링 리더십은 핵심자기평가와 서비스 지향 시민행동 의지의 중요한 영향변인으로 작용하는 것으로 확인되었으며, 동시에 핵심자기평가는 임파워링 리더십과 서비스 지향 시민행동 의지간 관계에서 부분적인 매개기능도 있는 것으로 확인되었다. 따라서 본 연구는 지방 중소 규모 의료기관의 역량 강화를 위한 방안의 하나로 접객 의료 종사자들의 서비스 지향 시민행동을 자극할 수 있는 영향변인으로 임파워링 리더십과 핵심자기평가의 고양이 필요하다는 것을 확인하였다는 점에서 의미가 있다.;Recently, considerable research has suggested that empowering leadership (EPL) and core self evaluation (CSE) are expected to enhance subordinate work motivation and performance through delegating authority for job-related decisions. However, the relative contribution of the two constructs to service oriented citizenship behaviors intentions (SOCBI) has been left almost untouched. Using a sample of 205 medical workers engaged in local medium-sized healthcare organizations of Kyungnam province and Pusan city in Korea, this study surveyed the relationship between variables of EPL and SOCBI with CSE as a mediator. Our hypotheses were tested using statistical analysis of the data after establishing the psychometric properties of the scales. The reliability of the scales was verified by Cronbach’s α. Two antecedent latent variables in this study are significantly correlated to SOCBI. Specifically, CSE was also proven to partially mediate the effects between EPL and SOCBI. Thus, this study not only provides further support for the positive impact of EPL and CSE on SOCBI, but the positive meditating role of CSE on SOCBI of medical workers who take part in caring for patients.
