초록

본 연구는 통계적 차별과 접촉가설의 관점에서 60세 이상 고령근로자의 생산성에 대한 인식을 연구하였다. 자료는 전국 5인 이상 2,002개 사업체를 대상으로 한 자료이며, AMOS를 통해 비순환모형으로 분석하였다. 분석결과 첫째, 60세 이상의 생산성은 40대의 70.3%로 통념보다 높게 나타났다. 특히, 60세 이상 숙련기술・기능직의 생산성을 높게 인식하고 있었다. 둘째, 60세 이상 채용과 60세 이상의 생산성에 대한 인식 사이에 역인과 관계가 나타나지 않았다. 선택편의의 문제가 우려할 수준은 아닌 것으로 판단된다. 셋째, 직장내 연령차별이 있더라도 고령근로자를 고용하면 60세 이상의 생산성을 높게 평가하는 것으로 나타났다. 고령자에 대한 인식이 부정적이더라도 고령자와의 접촉기회를 늘리면 즉, 고령자를 채용하는 기업이 많아지면 연령차별이 감소될 수 있음을 말해준다. 60세 이상의 생산성 향상과 일할 기회를 확대할 수 있는 정책이 확대되어야 함을 시사한다.;This study examines older workers’ productivity from the perspective of statistical discrimination and contact hypothesis. The data is of 2,002 firms (nationwide) using the non-recursive model by AMOS. Analysis shows that older workers’ productivity is not as low as the stereotype suggested. The productivity of workers over 60 is 70.3% compared to workers in their 40s. Especially, the productivity of skilled workers over 60 is the highest among occupations. Further, the model states that the hiring of older workers has no reciprocal influence on the perception of older workers’ productivity. Thus, selection bias is not as serious as perceived. When firms employ older workers, despite ageism at the workplace, the evaluation of workers 60 and over is high. This evidence indicates that it is possible to reduce negative ageism at the workplace by increasing contact with older workers. Therefore, it is necessary to strengthen policies that improve productivity and work opportunities for those over 60.
