본 연구는 사회복지사의 혁신행동을 종속변수로 설정하고 이에 영향을 미치는 인구사회학적 특성을 포함한 개인특성 및 조직특성 변수를 통제변수로 보고 영향관계를 검증하였다. 특히 사회복지사의 혁신행동은 사회복지사 개인의 성장욕구와 직무적합성에 영향을 받는다는 점에 착안하여 사회복지사의 성장욕구와 직무적합성을 독립변수로 설정하여 그 영향을 확인하고자 하였으며 이때 조직지원인식이 성장욕구 및 직무적합성과 갖는 조절효과에 대하여 집중적인 분석을 하였다. 본 연구는 광주지역 사회복지시설에서 종사하는 사회복지사 356명의 자료를 분석하였다. 분석결과는 다음과 같다. 첫째, 사회복지사의 성장욕구와 직무적합성, 그리고 사회복지사가 지각하는 조직지원인식이 혁신행동에 미치는 주효과는 모두 정적인 방향에서 유의한 것으로 나타났다. 또한 사회복지사의 혁신행동에 있어 성장욕구와 조직지원인식 간의 상호작용 효과 및 직무적합성과 조직지원인식 간의 상호작용 효과도 모두 유의한 것으로 나타났으나 그 영향의 방향은 상이하였다. 사회복지사의 혁신행동 제고를 위한 관리방안 및 후속 연구에 대하여 제언하였다. Grounded in previous research and discussion, this study develops and estimates a model identifying the relationships between social workers’ growth needs, person-job fit, perceived organizational support, and innovative behavior. Specifically, this study analyzes the moderating effect of perceived organizational support of the organizations which social workers work for. Using survey data from 356 social workers in the Gwangju area and employing the hierarchical regression method, this study has results that support five hypotheses. This study demonstrates that there is a positive relationship between growth needs and innovative behavior; person-job fit and innovative behavior; perceived organizational support and innovative behavior. Also, there is a moderating effect on organizational support in the relationship between growth needs and innovative behavior, and person-job fit and innovative behavior as well. Primarily, these findings emphasize the importance of social workers’ attributes such as growth needs, promoting person-job fit, and organizational support in social service agencies employing social workers. Finally, this study discusses directions for institutional and managerial tasks, and future research on the same research topics.
