우리나라 기업들의 해외직접투자가 늘어나는 가운데 현지 국가에서의 노사관계가 기업의 성패를 좌우하는 경우가 많아지고 있다. 특히 현지진출국가가 제도적으로 근로자들에 대한 보호가 강한 나라일수록 혹은 노동조합이 강할수록 협력적 노사관계는 기업성과에 직접적인 영향을 미치게 된다. 본 연구는 제도적으로 근로자에 대한 보호수준이 높고 동시에 노동조합도 강한 국가로 진출할 경우 어떻게 협력적 노사관계를 만들 수 있을지에 대해 살펴본다. 본 연구의 대상 국가는 브라질인데, 남미의 여러 국가 중에서도 브라질은 우리나라 기업들의 직접투자가 꾸준히 늘고 있는 나라이면서 동시에 노동자에 대한 제도적 보호수준이 매우 높고 강한 노동조합으로 인해 많은 다국적기업들이 노사관계로 인해 어려움을 겪는 나라이기도 하다. 구체적으로 본 연구는 현대자동차의 사례를 통해 대립적 노사관계가 보편적인 국가에서 어떻게 협력적 노사관계를 구축했는지를 살펴보았다. 사례연구의 결과, 현대자동차는 공장진출 초기부터 선제적으로 노사관계 전략을 준비했고, 공장건설단계에서는 노사관계 전략을 실행했으며 공장운영 단계에서는 현장근로자들과의 신뢰형성을 통해 협력적 노사관계를 형성하기 위해 노력했다. 또 협력적 노사관계 전략은 현대자동차가 경쟁이 치열한 브라질 내수시장에서 진출 4년 만에 시장점유율 4위를 차지하는 데에 크게 기여했음을 확인하였다. Industrial relations of local country are critical factors to strengthen the competitiveness of firms which are planning to expand its business abroad. Particularly, in the case of country where has the institutions guaranteeing the basic labor rights or the strong labor union, the cooperative industrial relations with local employees are more critical to the performance of firms. In this perspective, how cooperative industrial relations can be established in the labor-friendly country was investigated in the current research. Brazil is a country where direct investment of Korean firms is active, but at the same time these firms are facing the difficulties caused by high level of labor protection institutions and adversary industrial relations. Accordingly, this research analyzed the case of cooperative industrial relations of Hyundai Motor Company(HMC) in Brazil. As a result of the research, the proactive preparation, the thorough implementation of industrial relations strategy, and trust with individual employee in the field had great role in building the cooperative industrial relations of HMC.
