초록

이 논문은 한국의 사회적 기업가, 관련 공무원 및 시민활동가에 대한 Q방법조사에 기초한다. 특별히 사회적 기업이 스스로의 생존 기회를 지역공동체(communities)의 발전에 대한 전망과 얼마나 결부시키는지를 검증해 보았다. 이를 위해 우선, 지역공동체의 구성적 특성 그리고 그 발전을 위한 현실적인 실행능력(capacities) 등에 대한 유력한 논의들을 검토했다. 또한 사회적 기업이 스스로의 사업목적과 조직역량을 지역공동체 발전에 매개하는데 필요한 요건들을 추려보았다. 이러한 과정을 통해 구성된 총 41개의 Q 표본을 통해, 지역공동체 지향적 발전전략에 대한 조사대상자들의 이해정도나 접근방식을 파악해 보았다. 분석결과를 통해 조사대상자들이 지역공동체를 대하는 세가지 유형이 밝혀졌다. 이 중 두 개 유형은, 지역공동체 보다는 사회적 기업 자체의 생존을 위해, 자원이나 조직 리더십에 의지하는 양상을 보였다. 나머지 하나는, 지역공동체와 이를 위한 장기적이고도 조직적인 내부역량 강화를 중시했다. 결론적으로 한국의 사회적 기업과 그 구성원들은 지역공동체 경제 생태에 대한 꾸준한 프로파일링을 더욱 강화해야 한다. 이를 통해, 지역공동체를 이해하고 상대하는 방식을 개선시켜 지역공동체 경제의 주체로 거듭나야 한다.;This paper is based on a Q method survey on 28 social entrepreneurs, local officials and civic activists. The survey was conducted to evaluate to what extent social enterprises in South Korea make efforts to promote symbiotic strategies with communities. According to Q factor analysis, three different types of survival strategies were found among the respondents. However, community-oriented growth strategy was adopted only in one of those three types. Social enterprises must initiate a community profile as a part of a community economic development. Also, they should contribute to the qualitative leap in making social and collaborative networks in communities. That is a viable way towards the sustainable growth of social enterprises in Korea.

본 연구는 전국 69개 사회적기업에 근무하는 855명의 근로자를 대상으로 사회적기업 근로자의 직장만족에 영향을 미치는 요인을 분석함과 동시에 직무요구와 고용불안정으로 인한 직장만족의 변화정도를 사회적미션 지향성이 완화시키는 역할을 하는지를 조절다중회귀분석을 사용하여 규명하고자 한다. 연구결과, 사회적미션 지향성은 직장만족에 정적인 영향을 미치는 것으로 나타났다. 또한, 사회적미션 지향성은 사회적기업 근로자의 직무요구와 직장만족간의 관계를 조절할 뿐만 아니라 고용불안정성과 직장만족간의 관계를 조절하는 것으로 검증되었다. 이 밖에 사회적기업 근로자의 직장만족에 영향을 미치는 요인으로 교육수준, 교육훈련여부, 월평균임금, 직장내 부당경험, 직무요구, 고용불안정, 그리고 사회적미션 지향성이 유의미한 것으로 나타났다. 본 연구결과를 바탕으로 사회적기업 근로자의 근로환경개선과 사회적기업의 지속가능성을 증진시키기 위한 함의를 제시하였다. 본 연구는 사회적기업의 정체성과 목적성을 부여하는 사회적미션의 역할과 기능에 대한 탐색적 연구라는 점에서 그 의의를 찾을 수 있다.;This study is to analyze factors influencing job satisfaction among workers at social enterprises and to examine whether these effects are moderated by the social mission of social enterprises. Data were collected from a cross-sectional survey conducted in 2009 of 855 workers from 69 social enterprises, and the moderated multiple regression was used to test the interaction effects of social mission. The results showed that education, job-related training, salary, and social mission have positive effects on job satisfaction, but discrimination from supervisor, colleagues, or clients, job demands, and job insecurity have negative effects on job satisfaction. The moderating effect of social mission was examined both job demands and job insecurity on job satisfaction. Based on these empirical findings, the study discusses some implications for improving job satisfaction of workers and for enhancing social enterprises’ sustainability. Also, this study is of significance as an exploratory study which identified the role and function of social mission in social enterprises.
